Restructuring Recruitment
We have to
be clear about what exactly we are trying to achieve thru creation of
à World-Wide-Jobs (WWJ)
à Global Recruiter (GR)
If there
were to be just two more online recruitment related websites, then we have no
chance – even to survive, let alone succeed.
We have
seen this happen to 3pjbs.com it will happen to many more jobsites.
On WWJ, we
have said
“We are not a jobsite”
On GR, we
are saying
“We are a NETWORK of many
jobsites”.
On both, we
will need to state explicitly,
“We are tightly integrated for
delivering seamless service to jobseekers & corporates”.

Ø Annex A Interpretation:
700 newspapers were the “fathers”
& TMP / Monster USA was the “child”. When newspapers got together, the
child was born.

In India,
we are starting with WWJ and then trying to rope-in 500 newspapers to receive /
print job-advts.
In USA, 700
newspapers we are daily sending their print-media job-advts. to Monster, for
aggregating & uploading, for pulling millions of jobseekers.
In India, we have reversed the process. WWJ is
daily sending JAS so that papers can print it, we are giving them CONTENT. If
we can get them to accept JAS, someday, we hope, we will persuade them to give
US their content (job-advts.) -in a reciprocal manner. If this reverse-flow starts,
it will help us reduce our dependence on from Monster / Naukri / Jobs Ahead.
But that is
a side issue.
We hope to
reduce this dependence, also when we start getting job-advts. from GR partner
websites.
Coming back
to Monster.
Monster
stopped at getting (and uploading) jobs. Received from 700 parent newspapers.
Why did not
Monster think of creating a network of jobsites?

Forget
about “network, but why did not Monster think of downloading job advts. from
hundreds-or thousands of American jobsites? -in addition to whatever jobs. It
was getting daily from 700 parents?
If it had
done that, then employment ll.com / the job factory.com / grass is greener etc.
would not have been born! If Monster was to get into “aggregation-business” first,
then others had no chance!
I suspect
the answer lies in the “parentage” of Monster i.e. TMP worldwide Ine
700 parent
newspapers had only ONE objective Viz:
Their child-Monster-should
provide, online visibility to their print media job-advts. Probably they did
not allow Monster to accept and upload print media advts. from any newspaper
which was not a member of TMP!
So, it was
understandable that, no Monster, they simply did not want any “competition”
(for jobseekers eyeballs) from any other job-advts.!
Especially
job-advts. hosted on other jobsites!
They (the
700 parents) must have felt

Threatened!
Suppose jobseekers STOP looking at their job-advts. and START looking at
job-advts. downloaded from other jobsites!
That would
be like inviting competitors and welcoming them on a red-carpet!
And, then,
what could they tell / boast to their corporate (print-media) job-advertisers?
They can’t
say
“Two for the price of one”.
When you
give us job-advts. for printing in 700 newspapers, (of-course-paid), we upload
it FREE on Monster. No extra cost. And it will be seen by millions.
So, far 700
newspapers, Monster became their OAPTIVE website – which will NOT aggregate /
download jobs from other jobsites.
Of course,
if a corporate wanted to post a job-advt. directly on Monster-no issue. Please
feel free-welcome (for a FEE!).
Since Monster
could not break free from this (self-imposed) constraint, it left the
(aggregation) field open for

Etc.

aggregators are doing a marvelous job of aggregating from thousands of jobsites
BUT,
They cannot
get any of those 700 newspapers to agree to give them, their print-media
job-advts.!
Simple

Because,
for these 700, their first-and only obligation was towards their own Child-Monster.
To none else.
Especially-and
certainly-on obligation to provide CONTENT to a competing jobsite-which may
“Kill” Monster! Unthinkable-Suicidal!
So, this
COMPETITIVE situation / scenario / attitude and an obvious
CONFLICT OF INTERESTS
Resulted
in,
Ø Monster unable to aggregate jobsites
Ø Aggregators unable to partner with
“parents” Each having shut itself “out” from others.

problem, convincing them to join WWJ / GR.

sending email, we can also point out that
“We offer FREE resume-blasting-and that too, to
the Placement Agencies of his choice”
(other
jobsite do not reveal the names of the placement agencies AND also charge
between Rs. 900 – 1500 for blasting)

jobseekers will fall for this offer. But, when they ask us to blast their
resume, two benefits accrue to us, Viz:
Ø They must FRIST submit their resume [we
may insist that we will blast resumes of only those candidates, who give their
mobile no / give their job preferences / give their consent to receive JAB –
(not JAM)]
Ø Placement Agencies will start receiving
“Knowledge Profiles” – along with resumes. In turn they will forward these to their
own Corporate Clients. So “Knowledge-Profiles” becomes INDUSTRY STANDARD.

Forgiveness Vs. Permission
Ø We tested this principle in JAS – by
ourselves “registering” 466 newspapers & sending them User ID / Password on
Aug. 12. So far, none has complained, nor opted – out.
If anything, A have registered in last 3 days and Abhi says, some 17 / 18
have logged – in and modified their criteria.
Ø Apparently our “boldness” experiment
has worked! This attitude (of tolerating intrusion) seems to be in the basic
nature of Indians! We, in India are (almost) always happy to receive / welcome
friends / relatives (even strangers) dropping into our homes “unannounced”!
After all, they are our “Athithi”!
Ø Therefore, subject to your agreeing,
I would like to repeat this “experiment” in case of (non-voluntarily) inducting
partners for Global Recruiter.
(it is very important, that on the day of the launch itself, we are able
to show, a few hundred partners!)

Foreach of
them, we will create websites (as being done in case of Strategic HR partners)

in my letter, let them “Unsubscribe” (exit option) on their own. As soon as someone

with “Passport” which would be accepted by many websites – contained personal
data of the passport-holder, which would get uploaded on any website needing
such data for “registration”.
Ø At millions of shops &
restaurants, we see a loard,
“We accept MASTER-CARD / VISA CARD” etc.
Ø Many India Banks are forming a “consortium”,
whereby ONE/SAME ATM card can be used to withdraw cash from the ATM machine of
“ANY” partner bank.
Ø Someday, we should strive for a
scenario, when, on the homepages, many/many websites, will say Corporates-Jobseekers:
“we accept user ID / Password, issued by Global Recruiter”.

For Aug.
2005, see enclosed tabulation and corresponding graph. We could not download any
jobs on 5th & again today. Readings for 17th & 18th
are FREAK – obviously something terribly went wrong! (also no record for 1st
Aug!).
One can
easily calculate 6 (standard deviation) for the remaining 20 readings and then
plot a normal curve, with

given set of “Numbers”) are available FREE from Net. Such a package can

CONTROL CHART

& more “reading / records” (of ratio) accumulates, the software will also automatically
revise the “Mean” (upward or downward) – and also continuously / dynamically re-calculate
the standard deviations. These are all, very established techniques. Someday
(when we are a little free from other priorities), we should implement this.

does not depend upon “No-of jobs downloaded” only.

depends upon

The “license-period” (of one your) will start from the day we “activate” the
service. This means next license-fee amount will fall due on anniversary.

size of its job-advt. database / resume database, but also in terms of its “features”
& the “convenience” it offers to both jobseekers & corporates. It must
make their life “Simple”.
We
can provide a drop list (or more than one drop lists) of Corporate-Names and
then a jobseeker can select ( þ
) any no. of these.
Once
jobseeker has paid the partner website-and we get signal – we blast the resume
to the selected corporates.
In
this feature, jobseeker bypasses the intermediary viz: Placement Agencies. His
resume directly reaches the employer!

prices falling all the time, I believe, more & more service-providers would

not by a recruitment manager!

function profiles. We do not create FUNC. PROFILES of only those candidates who
pay us (i-e. to our partner jobsites).
We rate all of them.
We don’t show them their rating.
We don’t share FUNC. PROFILES with them.
We do it, purely as a Value – Add. for you, to increase
YOUR productivity.
And, last & most important point
You can get these FUNC. PROFILES of candidates
ONLY from GuruNet partner jobsites. No other jobsites can give you these –
neither Monster nor Naukri.
Hence, if you Value these “Ratings”, you better
post all of your job-advts. on GuruNet jobsites!

simply think / believe that they are partners!)
It is very important to give to both
jobseekers & to corporates, an impression that GuruNet has a large no. of partners
– especially to corporates.
We must also use this “gimmick” to convince
“potential” partner jobsites to join GuruNet.

But getting corporates interested in just posting their
job-advts. (on any partner jobsite) is still, a PASSIVE approach.
A Corporate HR manager thinks,
“Sure! If I post my job-advt. on your website, it may get noticed,
it may get discovered by those jobseekers who conduct a job-search. So,
it is a matter of chance / luck.
But, for each jobseeker who visits and conducts a
job-search, there may be 10 other, who don’t bother to log-in regularly and
conduct job-searches. They will never get to SEE my job-advt.!

Therefor, although I will post my advt. in the hope of
getting discovered by those 10 %, I am interested in reaching out to the
remaining 90 %.
Pro-actively, I want to “discover” them! – by conducting a “Resume-Search”
on your database / shortlisting suitable resume / contacting them / offering

And I would / could do all of these only if you have a large
resume-database that I can search. That is where 90 % passive jobseekers are hiding
(those, who are not actively conducting job-searches).
Because they are not going to discover me! I have to

At 50% subscription-rates (as compared to what Monster / Naukri)

Two things will happen

/ Naukri may be forced to drop their subscription-rates

E-recruitment PIE could very well double-or triple!
We just signed-up with Monster for job-posting + resume
search for Rs. 1 lakh / year.
Even for a recruitment company like us (whose business entirely
revolves around resume-search / job-posting), amount of Rs. 1 lakh was felt
quite “high”. Then what about thousands and thousands of End-Employers, who
need to appoint no more than 10 executives / year?
They don’t need to post more than 10 job-advt. / year and /
or conduct 10 resume-search per year.

Will they ever spend Rs. 1 lakh / year?
On the other hand,
For such “low usage” corporates, would Monster / Naukri
agree for a subscription of Rs. 1000 /= per year?
But, what would happen if VEE offers them

have never heard of Monster / Naukri
But,
At such (pay-per-use) prices, they would hear about VEE!

It is
obvious that those who have least to lose but most to gain (by joining), will
happily join.
These will be jobsites having a
very small resume database – just not enough to attract corporates.
By joining VEE, now they are able
to tell potential clients
“Look, on my jobsite, you can
conduct resume-search on 10 lakh resumes and for a meagre Rs. 100 per search!
What do you say?
And what is more – based on no.
of searches conducted, I will send you a quarterly bill when you pay up. NO
upfront down payment (one year) of Rs. 1 lakh!”
But, he cannot say this to any
corporate unless he joins VEE!
Of course, VEE shall not / must
not dictate to a partner jobsite, what it wants to charge its clients and how
(when) it wants to charge. VEE

Has no “role” to play in the “PRICING” decisions of its
partners – nor any role to play in the “MARKETING / PROMOTION” decisions of its
partners. We can suggest but these (decisions) are their prerogatives.
But one thing is clear.
If a jobsite can exchange a brick for a jade, it will!
If it has nothing to lose and everything to gain, it will
join VEE.
And then, we are not asking them to “deposit / pool” their
past / current resumes (-but they are welcome, if they want to).
If, as a small / insignificant jobsite, I know that I am
getting no more than 20 resumes / day, would I object to deposit / pool these,
if , in return, my corporate client can search 10 lakh resumes?
I would simply jump / grab such an opportunity.
For VEE, this is then the “Target Group”. The “quality” of
the group is immaterial. What matters

Most (to VEE) at the beginning is the QUANTITY – of partnering
jobsites.
VEE must be able to show to the world – and especially to
potential partners – that it has succeeded in tieing-up with a large no. of jobsites
– even if these are

A large no. impresses. It lends credibility.
A large queue makes people believe that there must be
something “valuable” for which such large no. of people have queued-up!
Once, we can sign-up enough no. of “Low / Low” jobsites, it
would be come easy to rope-in “Medium / Medium” sites.
This is also the logic behind offering JAS to a large no. of
low circulation / small town newspapers.
Once we get a large no. of such “What Do I lose?” – jobsites
to sign-up, our bargaining power (vis-à-vis medium size jobsites) goes up.
Then, we can tell them,

They have all agreed to pool, not only their job-advts. but

If we make an exception in your case, it would be unfair to

Although, we would have converted
these into Image Builders AND also attoted PEN, we must not mention PEN,

the advertiser to (become a subscriber and) “upload” these on recruitguru for
“conversion”! This way we earn money (hopefully).
Once, an advertiser “converts”
these, the same would become a part of his “PRIVATE” resume-database even
though, same PEN remains (which was given by us earlier, when jobseeker originally
submitted the resume into Recruitguru’s database).
So, the erotically, same resume,
